<?xml version='1.0' encoding='UTF-8'?><article><journal-title>Journal of Management and Learning Development</journal-title><article-title>Transforming Human Resource Management in the Era of Artificial Intelligence: A Systematic Review of Opportunities, Challenges, and Human Capital Development Strategies</article-title><titles><title xml:lang='fa'>تحول مدیریت منابع انسانی در عصر هوش مصنوعی: مرور نظام‌مند فرصت‌ها، چالش‌ها و راهبردهای توسعه سرمایه انسانی</title><title xml:lang='en'>Transforming Human Resource Management in the Era of Artificial Intelligence: A Systematic Review of Opportunities, Challenges, and Human Capital Development Strategies</title></titles><publication-year></publication-year><authors><author sequence='1'><given-name>ali atashani</given-name><localized-name xml:lang='fa'>علی آتشانی</localized-name><affiliation></affiliation><orcid></orcid></author><author sequence='2'><given-name>mohsen pazoki</given-name><localized-name xml:lang='fa'>محسن پازوکی</localized-name><affiliation></affiliation><orcid></orcid></author></authors><abstract xml:lang='fa'>تحول دیجیتال و گسترش فناوری‌های مبتنی بر هوش مصنوعی، تغییرات گسترده‌ای در مدیریت منابع انسانی ایجاد کرده و نقش این حوزه را از انجام فعالیت‌های اجرایی به سمت تصمیم‌گیری‌های هوشمند، داده‌محور و راهبردی سوق داده است. با وجود افزایش چشمگیر پژوهش‌ها در این زمینه، تاکنون جمع‌بندی جامعی از فرصت‌ها، چالش‌ها و راهبردهای توسعه سرمایه انسانی در عصر هوش مصنوعی ارائه نشده است. ازاین‌رو، پژوهش حاضر با هدف مرور نظام‌مند مطالعات مرتبط با تحول مدیریت منابع انسانی در عصر هوش مصنوعی انجام شد. این پژوهش بر اساس دستورالعمل PRISMA 2020 و با جستجوی منابع در پایگاه‌های علمی معتبر شامل Scopus، Web of Science، Science Direct، Springer Link، Emerald Insight، IEEE Explore و Google Scholar در بازه زمانی 2020 تا 2026 انجام گرفت. پس از اعمال معیارهای ورود و خروج، 52 مطالعه برای تحلیل نهایی انتخاب و با استفاده از تحلیل محتوای کیفی بررسی شدند. یافته‌ها نشان داد که مهم‌ترین فرصت‌های هوش مصنوعی در مدیریت منابع انسانی شامل هوشمندسازی جذب و استخدام، مدیریت استعداد، آموزش و توسعه شخصی‌سازی‌شده، ارزیابی هوشمند عملکرد و تصمیم‌گیری مبتنی بر داده است. همچنین، سوگیری الگوریتمی، ملاحظات اخلاقی، حفظ حریم خصوصی، امنیت داده‌ها، کمبود مهارت‌های دیجیتال و مقاومت در برابر تغییر، مهم‌ترین چالش‌های شناسایی‌شده بودند. علاوه بر این، توسعه مهارت‌های دیجیتال، یادگیری مادام‌العمر، استقرار حکمرانی داده، تدوین چارچوب‌های اخلاقی، مدیریت تغییر سازمانی و تقویت همکاری انسان و هوش مصنوعی به‌عنوان مهم‌ترین راهبردهای توسعه سرمایه انسانی معرفی شدند. بر اساس نتایج این پژوهش، تحقق تحول پایدار در مدیریت منابع انسانی مستلزم تلفیق ظرفیت‌های هوش مصنوعی با توسعه سرمایه انسانی، حکمرانی داده و رویکردی انسان‌محور است؛ رویکردی که می‌تواند زمینه ارتقای بهره‌وری، نوآوری و مزیت رقابتی پایدار سازمان‌ها را فراهم سازد.</abstract><abstract xml:lang='en'>The rapid advancement of artificial intelligence (AI) has fundamentally transformed human resource management (HRM), shifting its role from administrative operations toward strategic, data-driven, and intelligent decision-making. Despite the growing body of research in this field, there is still a lack of a comprehensive synthesis of the opportunities, challenges, and human capital development strategies associated with AI adoption in HRM. Therefore, this study aimed to systematically review the existing literature on the transformation of human resource management in the era of artificial intelligence. The study was conducted following the PRISMA 2020 guidelines. Relevant studies published between 2020 and 2026 were retrieved from major academic databases, including Scopus, Web of Science, ScienceDirect, SpringerLink, Emerald Insight, IEEE Xplore, and Google Scholar. After applying predefined inclusion and exclusion criteria, 52 studies were selected for the final review and analyzed using qualitative content analysis. The findings revealed that the primary opportunities of AI in HRM include intelligent recruitment and selection, talent management, personalized learning and employee development, AI-assisted performance management, and data-driven decision-making. The review also identified algorithmic bias, ethical concerns, data privacy and security, digital skill gaps, and resistance to organizational change as the most significant challenges. Furthermore, developing digital competencies, promoting lifelong learning, establishing AI governance and ethical frameworks, implementing effective change management, and fostering human–AI collaboration were identified as the most important strategies for sustainable human capital development. Overall, the findings suggest that the successful transformation of human resource management requires integrating AI technologies with human capital development, data governance, ethical principles, and a human-centered management approach. Organizations that effectively balance technological capabilities with human expertise will be better positioned to enhance organizational performance, innovation, and sustainable competitive advantage</abstract></article>
